  • Loyco has been doing this work longer than most. Their recap of shared governance lessons is worth a read. One observation struck a chord. They noticed that structural change needed to be accompanied by behavioral change, but that the two changed at different paces.     Quand une organisation grandit, la coopération ne va plus de soi. Les décisions se complexifient, prennent plus de temps et certaines tensions émergent. Beaucoup choisissent alors d’ajouter de la hiérarchie pour recréer du cadre. De notre côté, nous avons exploré une autre voie: une gouvernance plus partagée, basée sur des rôles clairs et une autorité explicite. Avec le recul, une chose s’impose: le vrai défi n’est pas structurel, il est humain. Mettre en place une gouvernance distribuée demande de définir des rôles précis et d'adopter de nouveaux outils (comme Peerdom), mais pas seulement. Cela implique aussi de faire évoluer les postures: oser décider, prendre des initiatives, nommer les tensions, dialoguer. Même quand c’est inconfortable. 💡 Ces apprentissages, nous les avons tirés de notre propre transformation et de plusieurs années d’accompagnement d’organisations.   • When no one is quite sure who owns what, people start filling in the gaps themselves. That is when collaboration starts to break down. Peoples, an HR and organizational consultancy based in Rotterdam, sees this pattern regularly in their work with organizations. To work through that ambiguity, they start by making roles, responsibilities, and decision-making visible. In our latest companion story, Jelco de Jong shares how a living organizational map helps teams surface unspoken assumptions. A key idea we took away from this interview: A shared understanding turns vague tensions into concrete conversations. Once work is made visible, teams can speak concretely about hidden responsibilities, overlapping roles, missing accountabilities, and the way collaboration actually happens day to day.   • When organizations adopt more cross-functional ways of working, the org chart often stops reflecting how work actually happens. At Bayer Pharma Schweiz, this became visible as employees increasingly contributed across multiple project and topic teams even though the classical reporting structure remained. The org chart showed where people belonged in terms of hierarchy and career path, but not where they were truly contributing day to day. To close that gap, Bayer Pharma Schweiz used Peerdom to map both realities side by side: Chapters → functional teams and reporting lines Nuclei → cross-functional project and topic teams Each colleague’s profile now shows both where they belong in the hierarchy and where they actively contribute. Bayer is using their living organizational map to: - Help people find the right expert anywhere in the organization - Host talent development 1-1s based on real contributions - Create interactive plans for structural changes and capacity allocation Today, 90% of roles have a defined purpose, and expertise is searchable across the organization.
