Preface
Communication competencies are among the most coveted skills on the
planet—whether applied in the workplace, social settings, or at home. This
book is written to teach people how to develop essential communication
and leadership skills. Specifically, this book is written to be the primary
text or supporting text for a college course designed to teach people how to
be a communication and leadership trainer. This is not just a book about
training; it is a book that prescribes how to do training.
We often tell our students and our clients that if you don’t remember
anything else about how to develop an effective training program,
remember this: It depends on their needs. Embodied in that key concept is
the essential principle of meeting learners’ needs when training them to
perform a skill. We believe a needs-centered approach to training is so
powerful that during the first class session we tell our students, “If we ever
ask you a question related to training and you are unsure of the answer,
just say ‘It depends on their needs,’ and that will, in all probability, be the
right answer.”
Since the first edition of this book was published, more colleges and
universities are offering courses in how to design and deliver training
programs—especially communication and leadership skills training. We
are gratified that Training and Development is a popular choice for these
new courses. A surge in training and development courses is occurring not
only in communication departments but also in education, business, health
care, and many other disciplines.
Many books have been written about training and development. But there
are virtually no resources designed for use in a university-level course that
are theory based yet help students develop practical skills and methods for
designing and presenting communication and leadership training
programs. This book is written to fill a gap by presenting a comprehensive,
needs-centered approach to training that will help both undergraduate and
graduate students learn practical principles and the skills for developing a
communication training program from start to finish. Although we are all
communication professors who emphasize communication skills (“soft”
skills training) in the training programs we present, each of us is also a

trainer and consultant for a variety of clients. We write this book for
instructors in business, education, and other disciplines that teach students
how to design and present training programs.
New to the Second Edition
We are grateful for the many people who found the first edition of our
book useful and valuable. Based on the feedback of educators, training
professionals, and our own students, we’ve revised every chapter to make
this the most effective learning tool possible for developing professional
training skills. Among countless edits, revisions and updates are the
following new elements:
New Emphasis on Technology in Training. We’ve added a new
chapter (Chapter 7) devoted to applications of Web-based training,
and we’ve updated our coverage of using technology in training in
every chapter.
New Features That Apply Training and Development Content. Each
chapter includes the new feature “A Trainer’s Toolbox,” which
presents practical tips and resources to enhance training skills. We’ve
also revised chapter-ending pedagogy and sharpened our focus on the
application of training content to real-world situations. Each chapter
now ends with new activities for applying training principles and
skills.
New Discussion of Careers in Training and Development. We’ve
expanded our coverage of training and development career
applications, adding new material in Chapters 1 and 12 that describes
contemporary employment opportunities in the training and human
resource development field.

A Needs-Centered Approach
At the heart of our approach to designing and delivering an effective
training program is the philosophy that trainers must meet trainees’ needs
and that will, in turn, enhance their performance. By its very nature,
training has the practical goal of helping trainees learn to perform specific
skills. What should be the guiding force in identifying the skills that need
to be taught? We believe trainee needs should be that beacon on which a
trainer should always focus. Training that does not address a need or a
specific job junction of a trainee is not effective training.

Training is essentially a communication process of developing objectives,
identifying content, selecting methods, and presenting a training message.
For over two thousand years, public speaking teachers have stressed the
importance of being audience-centered when speaking. Our needs-centered
training model is based on that centuries-old wisdom. We didn’t invent the
needs-centered approach; it has been the key principle that speech and
communication instructors have used since Aristotle noted that the
audience is central to effective speaking in 333 bce, when he wrote his
classic work Rhetoric.
At the core of our needs-centered training model (shown below) is the
ongoing process of identifying the needs of the organization, and
especially those of the trainees who will be attending the training session.
Preparing a training program involves both the rhetorical process of being
needs-centered and a series of practical steps. Our needs-centered model
captures both the step-by-step sequence of tasks needed to design, deliver,
and assess a training program and the continuing process of identifying
and meeting trainee needs.
We introduce our needs-centered model of training in Chapter 1 and refer
to it in every chapter in which we discuss the nuts and bolts of developing
a training program. Viewing the model as a clock, start at twelve with the
first step of analyzing the training task, and move clockwise around the
model to “develop training
objectives,” “organize training content,” and so on. At each step of the
training process, however, the student is reminded that at the core of the
process is the analysis of the needs of the organization and the trainee.

Even when conducting the final step of the training process, “assess
training,” it's important to note how effectively the needs of the
organization and the trainees have been met.
Theory-Based Principles
Our needs-centered approach is anchored in contemporary communication
and learning theory. After introducing the needs-centered training model in
Chapter 1, we devote Chapter 2 to a discussion of learning theory and
principles, with a special emphasis on strategies to enhance
communication skill. We discuss general laws of learning and emphasize
the importance of considering the needs of adult learners bolstered by the
latest research findings about adult learning. Andragogy, the art and
science of teaching adults (rather than pedagogy, the art and science of
teaching children), informs the training techniques and strategies that we
present throughout the book. Because adults need to learn what is relevant
to them, and because they are problem-oriented learners, our needs-
centered model reflects the importance of addressing the needs of adults.
That adults have different learning styles is yet another reason to focus
keenly on the needs of learners. Differences in perceptual learning,
learning time, and information processing mean that the effective trainer
should be responsive to those learning styles. We do more than just
describe learning differences; we identify specific strategies that can
enhance adult learning.
Following our discussion of adult learning theory in Chapter 2, the
succeeding chapters walk students through the skills that are vital to
designing and delivering training programs. Chapter 3 covers assessing
trainee needs and analyzing the training task. Developing objectives and
the design curriculum are the focus of Chapter 4. How to develop training
content, including how to conduct research, is presented in Chapter 5.
Chapter 6 reviews the use of training methods and helps students decide
which method is best for the type of training objective they seek to
achieve. Chapter 7 , a completely new chapter, presents principles and
strategies for using technological tools in training, with an emphasis on
Web-based training. Chapter 8 covers the essential skills for using
presentation aids in training. How to design the training lesson plan is
covered in Chapter 9. Chapter 10 describes the delivery of effective
